بررسی رابطه بین پنهان‌سازی دانش و هوش هیجانی : نقش میانجی استرس شغلی

چکیده
هدف از اجرای این پژوهش، بررسی تأثیر پنهان‏سازی دانش بر هوش هیجانی با نقش میانجی استرس شغلی، در بین اساتید علوم پزشکی دانشگاه تهران است. روش پژوهش حاضر، توصیفی و از نوع پیمایشی و براساس هدف، کاربردی است. جامعۀ آماری پژوهش، اساتید علوم پزشکی دانشگاه تهران و نمونه پژوهش، 331 نفر بوده است. این افراد به‌روش نمونه‌گیری تصادفی انتخاب شدند. ابزار گردآوری اطلاعات این پژوهش برای سنجش پنهان‏سازی دانش، پرسش‏نامه سرنکو و بونتیس بوده است. داده‎های مورد نیاز برای سنجش پنهان‏سازی دانش، از طریق توزیع پرسش‏نامه جمع‌آوری شده است. این پرسش‌نامه حاوی 12 گویه است که در سه بخش پنهان‏سازی طفره‌آمیز، گنگ بازی کردن و پنهان‏سازی منطقی طراحی شده است. برای سنجش هوش هیجانی، از پرسش‏نامه 16 گویه‏‌ای هوش هیجانی وانگ و لاو و برای سنجش استرس شغلی، از پرسش‏نامه استرس شغلی 4 گویه‌ای نتمیر و همکاران استفاده شد. پایایی پرسش‏نامه از طریق آزمون آلفای کرونباخ و روایی آن از طریق روایی هم‏گرا و روایی واگرا به تأیید رسید. تحلیل داده‌ها با استفاده از شاخص‌های آمار توصیفی، از جمله توزیع فراوانی و آمار استباطی و روش مد‌ل‌سازی معادلات ساختاری از طریق اسمارت پی‏ال‏اس انجام شد. یافته‌ها نشان داد که هوش هیجانی بر پنهان‏سازی دانش، تأثیر منفی و معنادار و بر استرس شغلی تأثیر منفی دارد. افزون‌براین، استرس شغلی بر پنهان‏سازی دانش تأثیر مثبت و معناداری می‏گذارد. نتایج نشان داد که استرس شغلی به‏عنوان یک میانجی کامل در رابطۀ بین هوش هیجانی و پنهان‏سازی دانش عمل می‌کند.

Examining the Relationship between Knowledge Hiding and Emotional Intelligence: The Mediating Role of Job Stress

چکیده English

The purpose of this research is to examine the impact of emotional intelligence on knowledge hiding, with the mediating role of job stress, among faculty members of Tehran University of Medical Sciences. The research method is descriptive and survey-based, and in terms of its objective, it is applied. The statistical population consists of faculty members of Tehran University of Medical Sciences, and the research sample includes 331 individuals selected through random sampling. The data collection tool used to measure knowledge hiding was the questionnaire by Serenko and Bontis (2016), which included 12 items divided into three sections: evasive hiding, playing dumb, and rationalized hiding. To assess emotional intelligence, the 16-item emotional intelligence questionnaire by Wong and Law (2002) was used. Job stress was measured using the 4-item job stress questionnaire by Netemeyer et al. (2004), whose reliability was confirmed through Cronbach's alpha and its validity through content and discriminant validity. Data analysis was conducted using descriptive statistics such as frequency distribution, and inferential statistics, including structural equation modeling via Smart PLS software. The results showed that emotional intelligence has a significant negative effect on knowledge hiding and also negatively affects job stress. Job stress, in turn, has a significant positive effect on knowledge hiding. The findings indicate that job stress acts as a full mediator in the relationship between emotional intelligence and knowledge hiding.
